Where the questions began.

During my postgraduate studies, I became interested in a question that still influences how I think about teams, leadership, and organizations today:

What helps people do their best work?

As workplaces evolved and remote work became increasingly common, I explored how flexibility, support systems, technology, and organizational environments influence employee engagement and productivity.

The two studies below examine these questions from different perspectives — one exploring the conditions that enable people to perform well, and the other investigating how those experiences differ across employees, roles, and demographics.

Although completed in an academic setting, many of these findings continue to shape how I think about leadership, capability building, and organizational design.

Key findings

Flexibility alone is not enough.

Employees value autonomy and flexibility, but productivity improves when flexibility is supported by clear expectations and organizational support.

Support systems influence performance.

Home environments, family support, and personal circumstances affect employee outcomes as much as workplace policies.

Work environments shape engagement.

Employee satisfaction and productivity are influenced by both physical and psychological working conditions.

Technology enables flexibility.

Communication tools, digital infrastructure, and access to resources are critical enablers of successful remote work.

What stayed with me

Performance is rarely determined by individual capability alone.

The systems, environments, and support structures around people often influence outcomes just as much as skills or experience.


Study Two

Remote Work, Engagement and Productivity

How do remote work experiences differ across employees, roles, and demographic groups?

The study examined the relationship between employee engagement, productivity, age, work experience, technology confidence, communication, organizational support, and job roles.

What the data showed

Different people experience work differently.

Age, role, and personal circumstances significantly influence remote work experiences.

Younger employees adapted more easily.

Employees under 30 reported higher confidence with technology and greater comfort with remote work environments.

Managers faced different challenges.

Managers reported greater communication and coordination challenges, while individual contributors valued flexibility and autonomy.

Technology confidence matters.

Employees who felt comfortable using digital tools reported higher engagement and productivity.

Organizational support remains critical.

Communication, leadership support, and access to resources strongly influenced employee experience and performance.

Reduced commuting improved well-being.

Participants with longer commuting times reported improvements in work-life balance, health, and overall efficiency.
